Skill Assessment Tests by Role: BPO, BFSI and IT (With Sample Questions)

What to test for BPO, BFSI and IT roles, sample questions with model answers, what the research says predicts performance, and seven steps to build your own test.

Quick answer

A skill assessment test checks whether a candidate can do the work, not just whether their CV says so. The right test depends on the role: spoken English, typing and customer scenarios for BPO; numeracy, KYC and compliance scenarios for BFSI; coding, SQL and debugging tasks for IT. Keep it to 30 to 45 minutes, score it against a rubric, and use it before the hiring manager interview.

Key takeaways
  • Skills tests are mainstream: TestGorilla's 2025 survey found 76% of employers use them.
  • Indian recruiters see the gap: in a LinkedIn study, 75% expected skills-first hiring to be a priority within 18 months, but only 62% felt they could assess skills accurately.
  • Test the job itself. Job knowledge tests (.40) and work samples (.33) predicted performance better than unstructured interviews (.19) in a 2022 meta-analysis.
  • Use the sample questions below as a starting point, and set the pass mark from your own best performers.

What is a skill assessment test?

It is a short, role-specific test taken during hiring: a task, a set of questions or a recorded spoken answer that shows whether the candidate has the skills the job needs. It sits between CV screening and interviews, so hiring managers only meet candidates who have shown they can do the basics. An AI skill assessment tool can build the test from the job description, score it against a rubric and flag signs of cheating for a recruiter to review.

Which tests predict job performance best?

Sackett and colleagues (2022) re-analysed decades of research on how well selection methods predict job performance. Higher numbers mean a stronger relationship; these are averages across many jobs, not Hirin results.

MethodAverage validity
Structured interviews.42
Job knowledge tests.40
Biodata (structured life-history questions).38
Work sample tests.33
Cognitive ability tests.31
Integrity tests.31

Conscientiousness (personality).19
Unstructured interviews.19

The practical lesson: test knowledge and tasks the job actually involves, then follow with a structured interview. Generic personality quizzes add little on their own.

What should you test for each role?

What are some sample skill assessment questions?

These are examples written for this guide. Adapt the details to your process, products and stack.

BPO voice and chat

  • Spoken scenario: "A customer says they were charged twice for one order and is angry. Record a 60-second reply as you would on the call." A strong answer acknowledges the problem, apologises, confirms the order details, explains the next step and when it will happen, and doesn't promise what policy doesn't allow.
  • Written reply: "Reply to: 'My refund still hasn't come after 10 days. This is ridiculous.'" Look for a calm tone, a clear status, a timeline and correct spelling and grammar.
  • Process MCQ: "A caller asks for an account balance but can't answer the security questions. What do you do?" Correct: don't share the information; offer the approved alternative.

BFSI

  • Numeracy: "A customer takes a ₹2,00,000 loan at 12% a year simple interest for 2 years. What is the total interest?" Answer: ₹48,000.
  • Fair selling: "A customer wants high returns on savings they will need in six months. What do you recommend, and what do you avoid?" A strong answer asks about needs and risk, explains that short horizons suit low-risk options, and avoids pushing a market-linked product.
  • KYC check: "Here are a customer's PAN and address proof; the names don't match exactly. What do you do?" Look for following the documented process rather than guessing.
  • Credit: "A business has net operating income of ₹30 lakh and annual debt payments of ₹20 lakh. What is its debt service coverage ratio?" Answer: 1.5; then ask how it compares with your lending policy's minimum.

IT and data

  • Coding: "Write a function that returns the first non-repeating character in a string." Hidden test cases cover an empty string, all characters repeating and very long inputs.
  • SQL: "From orders(order_id, customer_id, amount, order_date), return the five customers with the highest total order value in 2025." Look for correct grouping, a date filter and ordering.
  • Debugging: give 20 lines of code from your stack with one bug and ask the candidate to find, fix and explain it.

How do you build a skill assessment test?

  1. Start from the job description. List the three to five skills a new hire needs in the first month.
  2. Pick a task for each. Prefer tasks from the real job over abstract puzzles.
  3. Write the rubric first. What a strong, acceptable and weak answer looks like for each question.
  4. Benchmark with your own team. Ask a few good current employees to take it; their scores tell you where to set the pass mark.
  5. Keep it short. 30 to 45 minutes, mobile-friendly for non-technical roles, with clear instructions and a practice question.
  6. Review flags, don't auto-reject. Tab switching, pasted text or answers that look AI-written should go to a recruiter to check.
  7. Check the results later. After a few months, compare test scores with performance and early attrition, and adjust.

What are the limits of skill assessment tests?

A test only covers what it asks. It won't show how someone handles a difficult manager or a 12-hour night shift, so follow it with a structured interview. Long or irrelevant tests lose good candidates, especially those with offers elsewhere. Language can be a hidden barrier: if the job doesn't need fluent English, don't test the skill in English. And proctoring flags are signals, not proof; a person should look before anyone is rejected.

Frequently asked questions

When should candidates take a skill assessment test?

After CV screening and before the hiring manager interview. Earlier, you test people who aren't a basic fit; later, you spend interview time on people who can't do the job.

How long should a skill assessment test be?

Around 30 to 45 minutes for most roles, and 20 to 30 minutes for high-volume entry roles. Longer tests rarely add enough information to justify the drop-off.

How do you stop candidates cheating on online tests?

Use questions based on your real work, hidden test cases for coding, time limits and proctoring signals such as tab switching or pasted answers. Have a recruiter review flags, and confirm key skills in the interview.

What is a good pass mark?

There is no universal number. Give the test to employees who already do the job well and set the pass mark around their scores, then review it once you have a few months of hiring data.

Can AI create a skill assessment test?

Yes. Hirin.ai builds a draft test from the job description, which you edit and approve. A person should always review the questions and rubric before candidates see them.
